In 2026, IT recruiting will become more humane, salaries will increase, and patterns will break. Forecast from hiring experts at leading IT employers

Together with recruitment specialists from Ukrainian IT companies, we looked into the future and found out what Ukrainian IT professionals can expect in the context of job searches and offers from employers in the coming year.

«Recruitment will become 'more human' in important places»

Daryna Kuzmyk, Talent&Culture Lead, Railsware
The tech job market will continue to change. The key transformation is not the «disappearance» of jobs, but the evolution of role requirements and hiring methods. The key driver will be the maturity and increasing integration of AI into company workflows.

Recruiters will have more AI tools that will improve the hiring process and infrastructure. In particular, they will take away routine tasks (sourcing, initial screening, notes, ATS routine, basic analytics), and free up time for live communication, more accurate search and development of relationships with candidates.

At the same time, recruiting will become «more human» in important places: more focus on the quality of the candidate experience, partnership with hiring managers, and long-term match, rather than just a quick close.

Positions have been and will continue to be created, but the skill set for them will expand. The ability to use AI tools will become a desirable or even basic requirement for many specialties, not just technical ones. At the same time, learning speed and adaptability will remain top soft skills. The market will value more people who can quickly pick up new approaches, adapt to product or team changes, and are not afraid to work in a truly dynamic environment.

Recruiters and hiring managers will pay even more attention to soft skills and cultural fit: communication, responsibility, autonomy, ability to work in uncertainty, team spirit, etc. The technical base remains important, but increasingly the final decision will depend on how a person works and interacts, not just what they know.

For candidates who want to adapt to the market, I can advise:

  • make your resume accurate for a specific vacancy,

  • clearly demonstrate relevant experience and results,

  • improve your skills in working with AI tools,

  • and be prepared for partial interaction with AI agents during the interview or screening stages.

Otherwise, everything is as usual: companies and candidates will continue to search for each other, it’s just that the tools and criteria for this search will become more modern.

«Fewer stereotyped roles»

Natalia Yerisova, Head of Global Recruitment at Master of Code Global
In 2026, the IT job market will continue to evolve from mass hiring to a more informed and value-driven approach. For service companies, this means a shift in focus: the number of specialists is becoming increasingly important, not the number of specialists, but the ability of teams to quickly create tangible business results for the client. The demand is shifting towards specialists with deep expertise who can work at the intersection of technology, data and product solutions.

AI in this process is not just about automating routines. It is a catalyst for new roles, approaches, and decision-making speed: from designing architectures to personalized customer solutions and scaling services. The winners will be those teams that integrate AI as part of the engineering culture, not a separate tool. For the market, this means fewer template roles and more demand for engineers and consultants who create real value for the business.

«2026 will be a defining year for Ukrainian IT»

Victoria Tomchynska, IT Recruitment Director & Head of Talent Office, ZONE3000
Artificial intelligence will continue to gain momentum in the global IT market, and according to forecasts, by 2026 about 80% of companies will use AI, while in 2023 this figure was only 5%.

One of the main trends will be the specialization of specialists. The vector will change from a universal IT specialist to a niche one: the greatest demand is expected for specialists in the fields of ML, AI, Cloud, Security, and Data.

The infrastructure for AI is also growing rapidly. Companies need more data center equipment, especially dedicated servers optimized for AI. However, limited supplies are putting additional pressure on the cloud and computing power market.

For Ukraine, overall, the outlook will remain positive. Ukrainian IT exports, taking into account 2025, will continue to grow.

However, there are risk factors: tax increases and the transition of some IT professionals to tax residency in other countries may force clients to look for cheaper alternatives in LATAM, India, or the Philippines.

At the same time, the Defence Tech sector will actively develop. According to Mykhailo Fedorov, Ukraine will attract international grants and become one of the key players in the field of defense and security technologies, which opens up new opportunities for the development of R&D and startups.

The vector of development will depend on several key factors. The first is the level of global investments in technology: the more investments in AI, Cloud and Security, the more contracts and vacancies. The second is geopolitical stability: security and predictability increase the willingness of customers to invest. The third is competition in the international market: Ukraine has a strong brand, but LATAM and Asia are actively capturing the share of global IT. The fourth is the readiness of specialists to specialize: those who quickly master AI, Cloud and Data will have a significant advantage. And finally, the fifth is the model of companies' work: the transition from classic outsourcing to consulting, AI integrations and creation of their own products significantly strengthens the competitiveness of Ukrainian companies in the global market.

Thus, 2026 will be a defining year for Ukrainian IT: the market is moving towards deep specialization, mass implementation of artificial intelligence and data processing technologies, and Ukraine has every chance to remain a strong player if it quickly adapts and continues innovative development.

«Companies are increasingly focusing on candidates who are able to adapt, learn quickly, and solve specific business problems»

Iryna Dyatlenko, Talent Acquisition and Talent Deployment Director GEC Ukraine Capgemini Engineering
This year, our company’s hiring has only grown, and we expect the same next year. Our strategic areas for development for next year are Semiconductors, Manufacturing operations, and telecommunications.

The main focuses of the labor market for next year will be as follows:

  • AI as an engine of growth and transformation . AI creates new jobs, but they are very specific — for example, roles for optimizing AI systems or integrating them into business processes. In general, there will be a growing demand for specialists who can not only use AI, but also implement, configure and integrate it.
  • The demand for top specialties will increase . The most in-demand positions related to AI/ML, Data Science, cybersecurity, DevOps, Cloud, Software Engineering will continue to be relevant. At the same time, demand for niche roles and roles that combine knowledge and skills from several areas is expected to increase. For example, AI Product Manager (AI × Engineering × Business) — Combination: Product Management + AI/ML basics + business thinking; Platform Engineer (Engineering × Infrastructure × Automation) — Combination: DevOps + Cloud + Software Engineering; HealthTech / BioTech Software Specialist: Combination: IT + medicine / biology / regulation; increasing demand in the direction of Semiconductors.
  • Changing job structure. Skills-based hiring is on the rise (hiring based on specific skills, rather than degrees or years of experience). Companies are increasingly focusing on candidates who are adaptable, quick learners, and able to solve specific business problems.

«Salaries will gradually increase»

Maria Simantseva, Recruitment Team Lead at Sigma Software
Observations show that the market will remain stable, but somewhat uneven. The demand for IT services abroad is increasing every year, so 2026 will be no exception. Companies will continue to experience a shortage of experienced specialists, especially in AI and cybersecurity. This applies to both Middle and Senior level candidates. Salaries will gradually increase as companies compete for the limited number of experienced personnel in the market. Companies that want to develop should invest more in the retention, training and development of their specialists.

Most companies will continue to work remotely, relocation and the multi-hub model will have advantages. Some companies will remain in Ukraine, and some will develop and open offices in European and world countries.

What changes will occur depends on:

  • the situation in the country and the stability of the infrastructure;
  • global demand for IT services (especially in the area of artificial intelligence);
  • availability of qualified specialists and migration processes;
  • «the willingness of companies to invest in employee development.»

«A year of cautious growth, not sudden leaps»

Kateryna Kokhanova, Talent Fulfillment Manager at Ciklum
The IT labor market is likely to maintain moderately positive dynamics in 2026. We are already seeing a gradual revival in hiring — in the third quarter of 2025 alone, the number of vacancies increased by 12%.

The greatest demand in the market is currently for specialists with experience in DevOps and Cloud-related areas, as well as in Data and AI/ML-related roles. It is worth noting the growing interest in specialists who can successfully work with AI solutions — integrate models into products, optimize processes and build the necessary architectures. This trend is likely to only intensify throughout 2026.

Despite the military risks, clients' interest in working with Ukrainian teams is gradually recovering. They are still quite cautious in launching new projects and expanding existing collaborations, but we hope to maintain the positive dynamics.

Overall, 2026 looks more like a year of cautious growth than sharp jumps — but everything, of course, depends most of all on the security situation in Ukraine.
